There are different ways for your heroes to gain experience.
Your free heroes may perform different actions on the worlmap, like fighting npc or even attacking other players. The amount of experience he gains is determined by the enemies unit strenght:
defending units strength * exp bonus from your skills and Hero Tower / 40
So lets say for example you attack an opposing force of 90.000 units, have an arena level 4 and your exp skill on level 2. For defeating this enemy your hero gets 90000*1.06/40 = 2385 Exp
However, the experience awarded for attacking items is only 1/5 of this.
Your castellan however gains experience for building, researching and training but not for healing units. The formula determining the exp gain is
(5(lumber+ore)+10(sulfur+crystal)+gold)/3.
The experience bonus from your arena does not yet seem to apply here yet.
Once your hero gains a level, you get to spend 1 skill point and his maximum unit allocation is raised. In the following table you see how much experience is needed to level up (e.g. you need 150 exp to get from lvl 1 to 2) and how many units you can take with you on the corresponding level.
